On 06.09.24, an exciting and instructive masterclass entitled "HR as a driver of transformation? Managing, shaping and changing behavior" took place. The two experts, Thomas Kronsteiner from Abacus Umantis and Jens Noll from The HOW Creators, guided the participants through the complex and highly topical subject of change processes in organizations. Both speakers are experienced specialists in the areas of digitalization of HR processes, systemic coaching and behavioral design.

 

The challenges of HR transformation

The major challenges facing companies today were made clear at the start of the event. HR transformation is not just a technical process, but requires a fundamental adjustment in the way companies think and behave. HR departments are increasingly required to go beyond mere administration to act as strategic partners and proactively shape change. Particularly in times of rapid technological developments, a shortage of skilled workers and growing competitive pressure, HR has a key role to play in shaping the future viability of companies.

 

Barriers to change

A central component of the masterclass was the question: Why do we actually find it so difficult to accept change? Jens Noll emphasized that human behaviour is often controlled by unconscious mechanisms. A large part of our actions run on "autopilot", which can increase resistance to change. The two experts made it clear that losses often weigh more heavily emotionally than equivalent gains, which is known psychologically as "loss aversion". This explains why change is often perceived as a threat.

The experts also pointed out that cooperation within teams and organizations is often based on faith and trust. This creates positive or negative "contagion effects". Early supporters of change can trigger positive dynamics, whereas skeptics and late followers can slow down this development.

 

Behavioral design: understanding and managing change

Another highlight was the introduction to the concept of behavioral design. This method uses findings from behavioral economics and psychology to develop targeted measures to change behavior in companies. The aim: to first understand why people behave in certain ways in order to develop more effective measures for change based on this.

The method offers a structured framework for initiating change at both an individual and organizational level. The experts emphasized the importance of a "learning culture": mistakes should not be feared, but used as opportunities for further development.

The masterclass concluded with the realization that the role of HR departments will become even more crucial in the future. By promoting a positive and experimental culture and using innovative methods such as behavioural design and "LEGO Serious Play", organizations can take the necessary steps towards successful transformation. HR thus becomes an active shaper and driver of change that has a lasting impact not only on processes but also on behavior. In transformation processes, playful approaches such as "LEGO Serious Play" can help to involve the workforce in the change process and develop new strategies. The key to success lies in the active involvement of all employees and the role model function of managers.
